和谐管理视角下组织生态化转型的路径与机制——基于海尔集团的案例研究

摘要:

在物联网、大数据、人工智能等技术不断发展的背景下,和谐管理理论对企业组织生态化转型和解决战略复杂问题具有独特价值。本文以和谐管理理论为视角,聚焦于生态化理念引导下的海尔集团组织生态化转型实践,揭示物联网时代企业组织生态化转型的规律,验证和谐管理理论对企业应对环境不确定性的解释力和指导价值,同时结合新时代前沿的企业管理实践,进一步拓展该理论的边界。研究发现,其一,企业组织生态化转型是在“愿景和使命—和谐主题—‘和则’‘谐则’—‘和谐耦合’”的循环框架下,通过“和则”与“谐则”动态互动实现组织内外治理逻辑相统一的战略过程。其二,企业组织生态化转型中的“和谐耦合”是愿景强化、战略指引与和谐领导力有序协作的动态过程。本文对于物联网时代传统企业如何基于和谐管理框架,通过组织变革和员工激励实现生态化转型具有重要指导意义。

Abstract:

Under the impact of technologies such as the Internet of Things, big data, and artificial intelligence, many enterprises represented by Haier Group have attempted to undergo organizational ecological transformation to cope with the uncertainty and complexity of the business environment. However, existing research on organizational ecological transformation often focuses on a single dimension or emphasizes building inter-organizational business ecosystems, lacking a holistic perspective or overlooking the importance of internal ecological governance, and has not yet formed a relatively mature and universally valuable theory of organizational ecological transformation.The He-Xie management theory, developed to help organizations respond to the complex and dynamic internal and external environment, demonstrates its adaptability and application value in the current business landscape due to its philosophical underpinnings of “dynamic” ontology, epistemology, and methodology. However, existing literature on He-Xie management has not yet touched upon issues related to organizational ecological transformation and the construction of ecosystems. Based on the He-Xie management theory, this paper adopts a single-case study design to deeply analyze the He-Xie management path and mechanism of the ecological transformation of Haier Group. This paper explains the generation and connotation of harmonious values from the vision and mission of Haier Group and its practice of maximizing human value. The analysis proves that the organizational ecological transformation of enterprises is a change mechanism consistent with the internal and external governance logic of the organization under the He-Xie management system's “vision and mission-harmonious theme-the He principle and the Xie principle-harmonious coupling” circular framework; and harmonious coupling is the result of the orderly collaboration of vision reinforcement, strategic guidance, and harmonious leadership.This paper expands previous studies in the following three aspects. First, it deepens and broadens the theoretical boundary of the He-Xie management theory in the ecosystem context of the Internet of Things era, explains the generation of harmonious value under the enterprise ecological governance and deepens its connotation, and constructs the path of dynamic integration and balance of the He and Xie mechanisms in the enterprise ecological self-organization. Second, it enriches the connotation and manifestation of He and Xie mechanisms in the organizational ecological context, and points out their important value in enterprise ecological governance and network platforms. Third, it improves the process research of organizational ecological transformation in the Internet of Things era from an overall and dynamic perspective, taking into account multiple dimensions and the internal and external governance logic of the organization.
